The UK’s ophthalmology and audiology sectors are grappling with a perfect storm: shrinking NHS contracts, mounting clinical vacancies, and a growing mismatch between workforce supply and patient demand. As these essential services come under increasing pressure, employers face a critical question: how do you recruit and retain clinical talent in such an unstable environment?

In both ophthalmology and audiology, NHS reforms and budget tightening have triggered a reduction in service contracts. This has led to:

  • Redundancies in non-clinical roles
  • Paused or withdrawn service delivery
  • Greater reliance on outsourced or private clinics

For providers, the impact is twofold: a loss of operational consistency and a diminished ability to commit to long-term workforce planning.

“Candidates are understandably hesitant to join organisations where the funding horizon is uncertain,” notes Jamie Cutts, Divisional Manager at Compass Associates. “This makes recruitment- especially for high-demand clinical roles – incredibly difficult.”

Despite ophthalmology and audiology contract cuts, clinical vacancies remain high

Our Consumer Health Salary Benchmarking Report 2025 shows that the average salaries for these roles remain relatively stable, but salary alone isn’t fixing the pipeline:

Candidates’ priorities and expectations are evolving

Today’s clinical professionals aren’t just chasing better pay, they’re prioritising job security, role stability, and professional development and are wary of leaving their current roles in an unstable market.

In an uncertain NHS environment, candidates are opting for:

  • Permanent contracts with long-term service plans
  • Private clinics with clear investment in staffing and technology
  • Roles with protected CPD budgets and defined progression routes

Many professionals have grown wary of moving into NHS-aligned roles with short-term funding visibility or where past redundancies have occurred. To win contracts, providers need strong clinical teams. But to recruit strong clinical teams, providers need the stability those contracts provide.

This recruitment catch-22 is leaving many services under-resourced, placing additional pressure on remaining staff and impacting care delivery, especially in rural and underserved areas.

So what can Audiology and Ophthalmology employers do to attract more talent and encourage applicants to roles?

While structural challenges remain, there are practical steps providers can take to remain competitive. In a sector where funding may be inconsistent, your ability to offer clinical stability is the new competitive edge.

  • Invest in Employer Branding – Clinicians want to know they’re joining an organisation that values and invests in them: make sure your culture, flexibility, and career opportunities are visible online.
  • Offer more than just a salary – Flexible scheduling, CPD funding, digital working environments, and clinical autonomy can all be critical differentiators.
  • Strengthen Retention Strategies – Reducing turnover is as vital as recruiting. Exit interviews, wellbeing programmes, and career pathways can help protect your existing workforce.
  • Engage specialist recruiters early – With candidate supply tight, access to passive talent pools and pre-qualified clinicians through niche recruiters can dramatically reduce time-to-hire.

Providers who can present a clear, secure, and clinician-focused working environment – whether NHS-aligned or independent – will be best placed to attract the workforce they need in in the next year and beyond.
