Compass Associates’ Elderly Care division was exclusively mandated by Barchester Healthcare to identify and place General Managers – known within the sector as Home Managers – across their national portfolio of residential and nursing care homes.
Barchester Healthcare is one of the most respected care home providers in the UK, with a quality profile that sets a high bar for the talent they need at home level. The brief reflected that directly: the remit was not simply to fill vacancies, but to source and recruit the top 5% of General Managers operating in the sector at that time.
That brief demanded a different approach to a standard volume recruitment campaign. The candidates Barchester wanted were, by definition, not looking. They were in post, performing well, and in many cases leading services with Outstanding CQC ratings. Reaching them, engaging them, and bringing them into a process required genuine market knowledge, a credible approach, and the kind of relationship with both client and candidate that takes time to build.
The Approach
Every search began with a detailed mapping exercise; the local care home market, relevant competitors, and the specific candidate landscape within each geographical area. In a market where the best Home Managers are rarely visible on job boards, understanding who is out there and where they are is a prerequisite to finding the right person.
The exclusivity arrangement was central to making this work. With Barchester’s vacancies held exclusively, the team could commit the time and resource each search required, maintain a consistent process, and give hiring managers the level of access and communication the project needed. Direct relationships with Divisional Directors allowed vacancies to be properly prioritised. Direct access to hiring managers’ diaries meant interviews were booked quickly, keeping candidates engaged and time-to-hire tight.
The process was structured in two interview stages, with offer management handled closely to maintain momentum between interview and acceptance.
The Outcome
Over the 15-month partnership, Compass Associates submitted 476 CVs, generating 297 interviews and 81 offers across Barchester’s regional structure. The CV-to-interview ratio was 1.60, reflecting the quality and precision of the candidate selection. CV submission to first stage interview averaged 7.8 days; CV submission to offer averaged 14.6 days – efficient timelines for a senior care home management search operating at this level of precision.
Offers were made across all regions: 24 in the Northern Region including Scotland, 12 in the Central Region, 41 in the Southern Region, and 4 in Hospitals.
